Do you have jumbo frames (9000 MTU) set on all the entities involved? This is pretty much required to get full utilization of a 1gb or better network connection. It has to be set on both the VM and PC NICs, any real switch or router that the connection passes through, and the virtual switch that the VM connects to in ESXi.
